شناسایی مؤلفه های نظارت مبتنی بر سوء استفاده در میان کارکنان غیر هیأت علمی نظام آموزش عالی ایران (مطالعه موردی: یک دانشگاه)

چکیده

هدف از این مطالعه شناسایی مؤلفه های نظارت مبتنی بر سوء استفاده در میان کارکنان غیر هیأت علمی در نظام آموزش عالی ایران بود. در راستای این هدف با استفاده از الگوی نظارت مبتنی بر سوء استفاده لیانگ هو (2017)، دو گروه عوامل شخصیتی مربوط به مدیران (سرپرستان) و عوامل سازمانی اعم از گرایش به سلطه طلبی، احترام درونی ادراک شده، بی ثباتی موقعیتی و انگیزه برای حفظ جایگاه شغلی به عنوان عوامل شخصیتی مدیران (سرپرستان) و همچنین ساختار مکانیکی سازمان و جو خصومت آمیز به عنوان عوامل سازمانی اثر گذار بر نظارت مبتنی بر سوء استفاده مورد بررسی و تحلیل قرار گرفت. به منظور این بررسی، یکی از دانشگاه های جامعه شهر تهران انتخاب گردید. جامعه آماری پژوهش حاضر تمامی کارکنان غیر هیأت علمی دانشگاه مذکور بودند که به گزارش امور اداری و پشتیبابی دانشگاه، جمعاٌ مشتمل بر 441 نفر، اعم از کارکنان صف و ستاد می باشند که از این تعداد 200 نفر با استفاده از فرمول کوکران به عنوان نمونه پژوهش انتخاب گردید. اطلاعات دریافت شده الگوی لیانگ هو را حمایت و تأیید کرد. اولین پیش بینی کننده نظارت مبتنی بر سوء استفاده، بی ثباتی موقعیتی بود. همچنین متغیرهای ساختار مکانیکی و گرایش به سلطه طلبی مدیران از دیدگاه دو گروه کارکنان صف و ستادی مورد مطالعه تفاوت معنی داری با یکدیگر داشتند.

چکیده [English]

The purpose of this study was to identify the components of abusive supervision between non-faculty staff in Iran's higher education system. To this end, using Liang Hu's (2017) abusive surveillance model, two groups of personality factors related to managers (supervisors) and organizational factors, including tendency toward domination, perceived inner respect, situational instability and motivation for Maintaining the job position as the personality factors of managers (supervisors) as well as the organizational structure and hostile atmosphere as organizational factors influencing the abuse-based monitoring were analyzed and analyzed. In order to study, one of the universities of Tehran was selected. The statistical population of this study was all non-faculty staff of this university which according to the reports of the administrative affairs of the university, consists of 441 people, including queue staff and headquarters. Of these 200 people using the Cochran formula as a research sample selected. The received information supports and validates Liang Hu's pattern. The first predictor of abuse-based monitoring was situational instability. Also, the variables of mechanical structure and tendency towards domination of managers were significantly different from the viewpoint of the two groups of queue staff and staff members.
